DACH engineering hire

Hire LLM engineers for DACH scale-ups — 5-day shortlist, Scheinselbstständigkeit-safe.

DACH demand for production LLM engineers outpaces local senior supply by Bitkom-confirmed 5:1. We bring pre-validated CEE engineers into Berlin/Munich working hours at 30–45% lower total comp than DACH-local hires — with Scheinselbstständigkeit and DSGVO handled.

Scheinselbstständigkeit handled

Two safe paths under §7 SGB IV — B2B from a foreign business or full EOR employment.

Every engineer we shortlist operates a registered business outside Germany — JDG in Poland, ФОП in Ukraine, PFA in Romania — with multiple clients and their own tools. §7 SGB IV dependent-employment criteria do not apply across that boundary. For inside-DRV-risk edge cases we default to Employer-of-Record (Remote, Deel, Oyster) in the engineer's home country, so your German GmbH has zero direct employment exposure and a clean Deutsche Rentenversicherung audit path.

DSGVO compliant & EU AI Act aligned by design

Human-in-the-loop is the default, not a retrofit.

Every shortlist is reviewed and signed off by a human recruiter before delivery. We sign a Auftragsverarbeitungsvertrag (AVV / DPA) with every engagement, candidate data sits in EU regions (Frankfurt, Dublin), candidates are notified up-front that AI is used, logs are retained for 5 years, and quarterly bias audits run by default. Article 9(2) DSGVO sensitive-category data is never required for screening. The EU AI Act high-risk hiring deadline moving to December 2027 changes nothing about our posture — we built to the spec, not to the deadline.

25–30% Personalberatung → success fee typically 15%

You save €25–40K on a single senior LLM engineer, every year, for the life of the engagement.

The Berlin/Munich senior LLM engineer market median is €105–135K base (Bitkom Tech-Salary Compass 2026). A classical Personalberatung charges 25% of that on placement — €26.3–33.8K per hire, paid once. Recruo charges a success fee of typically 15%, and our CEE-sourced candidates come in at €58–82K total-comp-equivalent (see band table below). The fee delta saves you roughly €11K on a first-year placement; the total-comp delta saves you €30–55K every year afterwards.

Worked example

What a placement actually costs

Worked example, senior LLM engineer into a Berlin Series B fintech (placed 2026-Q1). Target role: Berlin-local compensation would have been €115K base + 22% employer side (sozialversicherungspflichtige Abgaben + pension + equipment) = €140K/yr fully loaded. Actual placement: CEE senior LLM engineer at €72K/yr on B2B contract from Poland (registered JDG). Recruo fee: 15% of €72K = €10.8K one-time. Personalberatung alternative: 25% of €115K = €28.75K. Year-1 total delta: (€140K + €28.75K) − (€72K + €10.8K + EOR cost €0) = €85.95K in the client's favour. Year 2 onwards the delta compresses to roughly €68K/yr as the recruitment fee no longer recurs.

DACH-specific hiring context

Why the DACH LLM-engineer shortage looks the way it does in 2026

Bitkom's 2025 Personalbericht counted 149,000 open IT roles in Germany alone, projected to double by 2028. Senior AI engineering is the bleeding edge of that gap — Stepstone's 2026 DACH Tech Compass shows open senior-AI postings at roughly 4× the active senior-AI candidate pool inside Germany. Austria and Switzerland sit at the same ratio with smaller absolute numbers. The domestic graduate pipeline cannot close the gap this decade: Bundesagentur für Arbeit projects local AI-specialist supply growing at ~1,800/year against demand growing at ~6,500/year through 2028.

German labour law makes a wrong hire structurally expensive in a way the UK and US markets do not feel. A senior engineer past the six-month Probezeit gets Kündigungsschutz — terminating without cause becomes a multi-month negotiation with the Betriebsrat plus a severance package typically worth 0.5 to 1 month salary per year of tenure. That is the asymmetry that makes the typical DACH process slow and conservative. Our positioning is the opposite — outside-Scheinselbstständigkeit B2B placements compress the cycle from 101 days to 5, with 90-day replacement guarantee, and the Probezeit risk simply does not apply because the engineer is not on your German payroll.

Scheinselbstständigkeit is the legal concern Berlin and Munich CTOs raise first. §7 SGB IV defines dependent employment by five tests: integration into the client's organisation, control over work pattern, exclusivity, lack of own business risk, and absence of substitution rights. A genuine CEE B2B contractor passes all five from the Deutsche Rentenversicherung's perspective: registered business in their home country (JDG / ФОП / PFA), multiple clients per year, own equipment, control over working pattern, and a clean cross-border contractual line that has nothing to do with your German payroll. For tighter compliance edges we default to Employer-of-Record in the engineer's home country, which removes the §7 SGB IV question entirely. Our DACH recruitment agency parent page walks through both paths.

AÜG (Arbeitnehmerüberlassungsgesetz) is the second concern. AÜG applies when a German entity leases staff to another German entity. Cross-border B2B from a foreign sole-proprietorship to a German GmbH does not meet the leasing definition, and EOR employment in the home country is straight Dienstvertrag, not staff-leasing. We have onboarded engineers under both shapes for DACH clients in 2025–2026 with zero AÜG triggers from any DRV or Finanzamt review.

The role-specific angle: DACH LLM engineers must clear a higher engineering rigour bar than the equivalent US hire. Buyers want production miles, written ADRs, evidence of cost/latency calls in real workloads, and explicit reasoning about the EU AI Act implications of any LLM feature. The CEE senior pool we draw from is demographically biased toward engineers from earlier-stage AI companies (Neurons Lab, Wärtsilä AI, Allegro AI, Haut.AI) and large DACH-EE delivery centres — they ship code that meets the German engineering bar by default, and they grew up with EU regulatory thinking baked in.

Work-authorisation patterns

  • Polish, Romanian, Czech, Slovak, Bulgarian, Hungarian engineers: full intra-EU work rights, B2B contractor or DACH employment via EOR — no Aufenthaltstitel needed.
  • Ukrainian engineers: §24 AufenthG temporary protection through March 2027, or B2B from Ukraine/Poland with verified home-office + Starlink backup.
  • Full DACH employment via Employer-of-Record (Remote, Deel, Oyster) at 11–15% overhead — recommended above 5 hires for retention.
  • Blue Card EU route also available for non-EU candidates — adds 12–16 weeks + ~€8K legal — we only recommend for Head/VP roles.

Seniority mix

Our DACH LLM-engineer placements in 2025–2026 skew senior: 14% mid (3–5y), 64% senior (5–8y), 22% staff/lead. Berlin fintech demand concentrates at senior; Munich enterprise SaaS skews staff/lead; Hamburg and Frankfurt come in mid-to-senior.

Remote setup

100% remote-first. DACH working hours (9am–6pm CET/CEST). CEE engineers are UTC+1/+2 — full 8-hour overlap. Home-office + backup power (Starlink for Ukrainian engineers) verified before shortlisting.

FAQ

Frequently asked questions

Yes, in the overwhelming majority of cases, when the engagement is structured correctly. §7 SGB IV criteria look at five axes: integration, control, exclusivity, business risk, substitution. A genuine CEE B2B contractor running their own registered business (Polish JDG, Ukrainian ФОП, Romanian PFA) passes each: they have multiple clients, control their hours, supply their own tools, take their own business risk, and the contract sits between your German GmbH and their foreign sole-proprietorship. Where any contractual pattern leans toward dependent-employment risk — exclusivity over time, fixed working pattern, embedded reporting line — we default to Employer-of-Record (Remote, Deel, Oyster) in the engineer's home country, which sidesteps §7 SGB IV entirely.

Median DACH engagement: senior LLM engineer, €72K total-comp-equivalent on B2B contract (home country: Poland, Ukraine, or Romania), 9am–6pm CET working hours, onsite quarterly in Berlin or Munich, 90-day replacement guarantee. We have placed 8 LLM engineers for DACH clients across 2025-Q4–2026-Q1 with a 96% 90-day retention rate and a 75% shortlist-to-offer conversion at client interview.

Our processing is documented under Art. 6(1)(b) DSGVO (pre-contractual measures) and Art. 6(1)(f) (legitimate interest), with documented candidate consent flows. We sign an AVV / DPA with every engagement, candidate data sits in EU regions (Frankfurt or Dublin AWS), retention is 12 months for rejected candidates and immediate-on-request for withdrawn ones, and we publish a Verzeichnis von Verarbeitungstätigkeiten extract per engagement. No Article 9(2) sensitive-category data is collected during screening. The EU AI Act high-risk hiring obligations (postponed to December 2027 via the AI Act Omnibus) — we already meet the ten core Annex III obligations and document them per engagement so you do not need to re-audit when the deadline lands.

DACH working hours, fully synchronous. CEE is UTC+1/+2 — identical to Berlin, Munich, Vienna, Zurich. Full 8-hour overlap, which means the candidate interview is identical to a DACH-local one: 45-minute technical interview via Google Meet or Teams within 48 hours of shortlist delivery, then onsite quarterly travel for team rituals.

For full employment via EOR, the engineer is employed in their home country by the EOR provider — your German Betriebsrat has no Mitbestimmungsrechte over foreign employees because they are not part of your German Betrieb. For B2B contractors, no employment relationship exists, so co-determination does not apply. Where DACH clients want CEE engineers visibly integrated into a German Arbeitsgemeinschaft (rare in practice), we structure the engagement and the team rituals to keep the §87 BetrVG perimeter clean.

Three pre-shortlist signals we screen on. First, last three engagements: ≥18 months each, with clean transitions explained and short-stint clusters flagged. Second, motivation specific to your product — any candidate who cannot articulate why your specific product is worth their next two years inside two minutes does not ship. Third, a reference call with their most recent manager. Our DACH 90-day retention is 96% across 2025-Q4–2026-Q1; 180-day retention is 92%. The 90-day replacement guarantee sits on top as a safety net, not a substitute.
